Interestingly, many millennials have devised their own strategies to take time off without officially communicating it to their managers. Nearly four in ten millennials admit to taking time off without notifying their boss. Additionally, many use tactics like moving their mouse to appear active on company messaging platforms (such as Slack or Microsoft Teams) or scheduling messages to send outside of regular hours to create the impression of working overtime.

“There’s a giant workaround culture at play,” Rodney explains. Unlike Gen Zers, who are often more vocal about workplace issues, millennials prefer to quietly balance their work and personal lives. This phenomenon, referred to as “quiet vacationing,” reflects a deeper issue within workplace cultures that stigmatize taking time off.

The Challenges of Unlimited PTO

While unlimited PTO policies may seem like an ideal solution, they often do not lead to employees taking more time off. In fact, workers with a set number of PTO days (typically 11 to 15 days) are more likely to use all their days compared to those with unlimited PTO. Rodney points out that when employees are given 16 or more days, there’s a noticeable drop-off in the number of days taken.

Solutions for a Supportive PTO Culture

To foster a more supportive PTO culture, employers can take several steps:

1. Transparency: Clearly communicate the process for requesting time off and reassure employees that taking breaks is encouraged.

2. Leading by Example: Managers and leaders should normalize taking PTO by taking time off themselves and openly supporting employees’ time off.

3. Mandated PTO: Consider mandating a minimum number of PTO days that employees must take each year to ensure they are taking necessary breaks.

4. Creative PTO Benefits: Offer innovative benefits such as company-wide shutdowns during major holidays, paying new hires to take a vacation before they start, or requiring employees to take a certain number of PTO days each quarter.

Learning from European Models

Many survey respondents believe the U.S. should adopt policies similar to those in Europe, which enforce boundaries on working hours versus personal time. These policies might include:

- Extended Vacation Policies: Such as a month off in August.

- Longer Lunch Breaks: To encourage proper rest during the workday.

- Shorter Workweeks: Fewer than 40 hours to enhance work-life balance.

- Protection for Slower Response Times: Regulations to protect employees from the expectation of immediate responses outside of work hours.
